Week 7: Evaluation Analysis (Outline) Management Challenges at Pinyin Foods/ VMI Poor communication skills: The management has expressed great inabilities in communicating the benefits and challenges that change may bring to VMI workers causing mixed feelings towards the change amongst workers Conflicts: The management is unable to manage internal conflicts that the VMI and Pinyin food workers have expressed in a span of six months of experimenting new technology at VMI. The management has not expressed any interest in understanding why the two groups are not getting alone well Strong resistance: Strong resistance to change proves a major problem that the case scenario associates with the management inability to effectively prepare VMI workers about the new change prior to its introduction in the organization. Inability to manage internal politics: Based on the case study, the management has not expressed any abilities in managing the spreading rumors concerning the anticipated impact of change. VMI workers among the society that depends on VMI meat products are spreading rumors that express fears of embracing change at VMI with regard to quality of VMI product, workers job security and abandoning the southern cultures. Tools and Skills to Manage Managerial Challenges at VMI Employment of effective communication skills: Such skills will enable the management to effectively communicate to the resisting workers on the benefits that the change might bring to them and the organization in general. Strategic thinking and active listening: To manage the noted conflicts amongst VMI and Pinyin workers the need for management to ensure honesty and transparency while engaging the employees. Such skills allow VMI workers speak out their mind thus formulate ways of satisfying them. Effective employment of structural, technological and behavioral interventions: The ability to employ the proposed organizational development interventions will enhance management of resistance to change in its totality. The management must identify/determine the most effective strategies and approaches of ensuring that the proposed structural, technological and behavioral interventions impact the workforce in a positive manner. Employment of defined leadership/managerial skills: Success in managing internal politics and conflicts comes along with defined expression of managerial skills/principles as well as defined abilities to lead. Transformational leaders are able to lead through examples through engaging their workers in all matters affecting them to consolidate their ideas and come up with a lasting remedy incase of noted problem or change. To solve the noted internal politics and clarify the fears associated with the rumors hypothesizing the outcomes of the change, managers must express their abilities to lead and manage people and work regardless of the situation. Cultural Change Process Cultural change process is defined through five major action steps. Quantitatively measuring of current cultural values: Understanding current culture and what workers belief on current organizational values just as with the case of VMI where the workers believe in the southern culture cannot be ignored (Case Study). Intentional alignment of culture, strategy and structure: This step comes along with the proper understanding of organizations formal systems and policies. Such insights will allow VMI and Pinyin foods to understand the costs that change might bring the merging organization. Ensuring staff and stakeholder participation throughout the cultural change process: Such considerations have not been well considered which has resulted to strong resistance towards the introduced change at VMI (Case study). Paying close attention to this step will enable Pinyin foods to succeed in managing the negative attitude that workers has expressed towards automation.
